Drawing upon evidence collected during a study of female technical professionals in the electronics sector, this paper argues that organizational policies and practices in respect of this group continue to be underpinned by the ‘norm’ of the typical male employee whose family commitments impinge marginally, if at all, on work responsibilities. Women, as actual or potential mothers, continue to be seen as deviants from this norm, whose family commitments are likely to adversely affect work performance or commitment. Not only do these assumptions condition the general treatment of women technical professionals, but they are embodied in those policies and practices designed to facilitate the combination of motherhood and paid work. Both the assumptions around which policies are framed and their implementation in practice reinforce as unproblematic the prevailing domestic division of labour. Although feminism revitalized the study of work, deconstructionist tendencies may now undermine further theoretical advance. Implicit threats to the very concept of ‘work’ pave the way for conceptual dissolution or, unwittingly, for recuperation by an unreconstructed mainstream. This paper argues for a reconceptualization of ‘work’ which builds on the new insights but avoids essentialist or ahistorical categories. The issue is approached through consideration of the simultaneous embeddedness and structural differentiation which characterize ‘work’ activities and institutions. A reorientation of perspective towards a conception of work as ‘total social organization of labour’ is proposed as a means of moving forward. By focusing on the relational organization of all labour, however and wherever it is undertaken, the concept of work as economic activity is recovered, but no longer restricted by the boundaries separating institutional spheres or the constraints demarcating traditional academic disciplines. This paper is a response to organizational analysis which highlights the significance of discursive processes in the formation of occupational gender identity. A recurrent weakness in many of these accounts is their focus on the simple dualisms which structure gendered discourse. This tendency is often associated with the abstraction of debate from specific organizational settings. I aim therefore to address the question of the gendered nature of managerial discourse with reference to a case study of a local authority under restructuring. People's attitudes toward affirmative action are explored by means of a survey instrument that presents respondents with a scenario of a firm that has several hundred well‐paying jobs that only require skills learned on the job. The instrument comes in two versions: one that explores people's reaction to a history of the complete exclusion of blacks, and the other to the complete exclusion of women. Respondents are given a menu of possible actions the firm might take, and asked which they favor. In addition they are asked to react to a number of statements that explore their thoughts as to the reasons for the exclusions, how fair the company's decision processes seem, and how much importance should be attached to remedying the situation. By an overwhelming margin, a group of mainly white college students refused to endorse the idea that the exclusion of blacks or women was explained by their inability or unwillingness to do the jobs in question. Respondents split about evenly on the desirability of taking special hiring actions to repair exclusions.
